Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh praktik green human resource management terhadap kinerja keberlanjutan perguruan tinggi melalui peran mediasi green psychological climate dan employee green behavior sivitas akademika, serta menguji peran green transformational leadership sebagai variabel pemoderasi. Penelitian ini dilatarbelakangi oleh meningkatnya tuntutan keberlanjutan pada institusi pendidikan tinggi dan terbatasnya kajian empiris dalam konteks wilayah berkembang. Pendekatan kuantitatif digunakan melalui survei terhadap 221 responden yang terdiri atas dosen, tenaga kependidikan dan mahasiswa pada perguruan tinggi di Kota Sukabumi, Jawa Barat. Data dianalisis menggunakan pemodelan persamaan struktural berbasis varians. Hasil penelitian menunjukkan bahwa praktik green human resource management berpengaruh positif dan signifikan terhadap green psychological climate dan employee green behavior. Employee green behavior berpengaruh signifikan terhadap kinerja keberlanjutan. Selain itu, ditemukan adanya mediasi sederhana dan mediasi berantai yang signifikan serta efek penguatan green transformational leadership terhadap pembentukan green psychological climate. Penelitian ini menyimpulkan bahwa keberlanjutan perguruan tinggi dibentuk melalui integrasi kebijakan sumber daya manusia, persepsi psikologis dan perilaku individu.

This study examined the influence of green human resource management practices on the sustainable performance of higher education institutions through the mediating roles of green psychological climate and employee green behavior, and tested the moderating role of green transformational leadership. The study was motivated by increasing sustainability demands in higher education and limited empirical evidence in developing regional contexts. A quantitative approach was applied through a survey of 221 respondents consisting of academic staff, administrative staff, and students from higher education institutions in Sukabumi City, West Java. The data were analyzed using variance-based structural equation modeling. The results indicated that green human resource management practices had a positive and significant effect on green psychological climate and employee green behavior. Employee green behavior significantly influenced sustainable performance. Significant simple and serial mediation effects were identified, along with a strengthening effect of green transformational leadership on the relationship between green human resource management practices and green psychological climate. The findings suggested that sustainability transformation in higher education institutions depended on the integration of human resource policies, psychological perceptions, and individual behavior.
